THE PROBLEM

Disengagement is expensive — and the annual survey never sees it coming.

When an employee leaves, they take 6 to 9 months of salary in hidden costs: hiring, ramp-up, lost knowledge. In France turnover runs around 15%/yr and only 7% of employees are engaged — the lowest in Europe. A once-a-year survey catches no weak signals: the damage is done before you open the file.

THE BASICS

Employee engagement & barometer: the definitions

What is an employee engagement survey / social barometer?

📖 Full guide: eNPS definition & calculation →

An employee engagement survey — often called a social barometer — is a recurring HR survey that measures the social climate, engagement and sentiment of employees within a company. Made up of 30 to 60 questions, it covers key dimensions such as management, pay, recognition, workload and meaning at work. Unlike a one-off poll, the engagement survey repeats over time — every quarter or every year — to track how the internal climate evolves and to detect weak signals before they turn into departures. Its results, segmented by site, department or team, feed HR steering, working-conditions negotiations and management action plans. It's the reference tool for HR leaders and consulting firms to objectify how teams experience work and turn perceptions into concrete decisions.

How do you measure employee engagement?

Employee engagement is measured by combining a headline indicator with regular listening. The eNPS (Employee Net Promoter Score) provides a single figure, tracked continuously, that sums up how likely employees are to recommend their company. It's paired with short pulse surveys — 3 to 5 questions sent each month or quarter — covering recognition, autonomy, management and work-life balance. These frequent measures capture the social climate in real time, where the annual survey always arrives too late. For a complete view of quality of work life and working conditions (QWL), the setup is rounded out with a broader barometer once or twice a year. Results are then segmented by team, compared over time and turned into targeted action plans, rather than filed away in a forgotten spreadsheet. As a rule of thumb, an eNPS above +20 is generally considered good and above +50 excellent; in France the average is lower, often between +5 and +10, as the local work culture is more critical.

FAQ

Frequently asked questions about eNPS and the social barometer

The eNPS (Employee Net Promoter Score) measures how likely your employees are to recommend your company as a place to work, based on a single 0–10 question: "On a scale of 0 to 10, how likely are you to recommend our company as a place to work to a friend?". It's a fast, simple barometer of engagement and social climate.

Split answers into promoters (9-10), passives (7-8) and detractors (0-6). The formula is: eNPS = % promoters − % detractors. Passives are excluded. The score ranges from -100 (all detractors) to +100 (all promoters). Example: 50% promoters and 20% detractors gives an eNPS of +30.

A positive eNPS is already fine; above +20 is good; above +50 is excellent (world top). In France, scores tend to run lower — often between +5 and +10 — because the work culture is more critical and less prone to extreme ratings. Always compare your score to your sector and your own history.

A single annual survey is no longer enough: the social climate changes continuously. The 2026 best practice is continuous listening, with short pulse surveys (3 to 5 questions) every month or quarter to catch weak signals, optionally complemented by a broader barometer once or twice a year for the big picture.

eNPS is a single-question metric (a score from -100 to +100) measuring employer recommendation. A social barometer is a broader survey (often 30 to 60 questions) covering management, pay, meaning and working conditions. eNPS tracks the trend in real time; the barometer explains the causes. The two are complementary.

Measure engagement by combining a headline metric like eNPS with regular surveys (monthly or quarterly pulses) on key dimensions: recognition, management, autonomy, meaning and work-life balance. Then segment results by team, track their evolution over time, and turn verbatims into targeted action plans.

QVCT (quality of work life and working conditions) covers actions that improve both employee well-being and company performance; in France it is written into labour law. You measure it with a QVCT questionnaire or a barometer covering workload, relationships, recognition and health, then track those indicators over time to drive concrete action.
